Subject: The organizational and cultural boundaries of gender homophily in Microfinance*

Abstract: This paper studies the role of women presence along the managerial hierarchy of microfinance institutions and how it affects social performance. We do so by studying the interplay between the specific role women take within the hierarchy (on the board, as managers or as loan officers) and the culturally routed conditions under which women clients are traditionally excluded from financial services, captured by linguistic gender marking. We find evidence consistent with homophily towards women clients among women board members, women managers, and women loan officers. We rely on role congruity theory to study the extent to which homophily is either constrained or salient in cultures with traditional gender norms, allowing us to further distinguish between ‘choice homophily’ and ‘induced homophily’. We find evidence consistent with ‘choice homophily’ and draw the implications for organizational strategy on gender diversity, and how it could be deployed along the organization’s hierarchy, by making it contingent on the cultural environment within which the organization operates.
